摘要:马克思有句经典名言: “人的本质是一切社会关系的总和”。在中国,企业管理 更是根治于关系取向 、伦理本位的传统文化中。在新型的社会结构转变之际 ,将企业 作为社会的一个细胞来考察,放大其内部结构,研究其社会资本和非正式组织结构的关 联 ,是当前人力资源管理和组织结构研究中的一个重要而前沿的课题 。本文通过对非 正式组织和企业社会资本的理论基础进行系统的梳理 ,以一个新的理论视角—“企业 社会资本”为突破口,来研究企业的非正式组织。非正式组织不再是依附正式组织并常 与其组织目标冲突的角色,而是有生产作用的特定组织,它的产出品——社会资本具有 非正式属性,以过程性的属性不断构建,以嵌入性的属性镶嵌在正式组织中。本文超越 传统的静态分析,澄清社会资本理论在管理学中的解释力困境问题,将各种管理活动是 如何受现有结构的约束和影响,又是如何通过行为者的行动建构形成非正式组织结构的 动态过程加以解释 ,从而塑造非正式组织运行的维度和机理,构建企业社会资本,以 期对非正式组织有比较深刻的理解,并为企业社会资本管理以及组织结构塑造提供更为 有效的指引。

Abstract:There is the classic Marxist quote: "Human nature is the sum of all social relations." In China, business management is radical in the relationship and ethical standard of the traditional culture. When structural change comes in the new social occasion , regard enterprise as a social cell, to amplify the internal structure and research the association of their social capital and informal organizational structure, is an important and cutting-edge issue in the current human resources management and organizational structure research. Based on the informal organization and the corporate social capital theory, taking a new theory - "corporate social capital" as a breakthrough, I start to study the informal organization of enterprises. Informal organization is no longer a destructive role which attached to the formal organization, but a productive one in the specific organization, and its output - social capital owns informal, procedural and embedded property. Beyond the traditional static analysis ,this article first clarifies the explanatory power of social capital theory in the management, explaining how the various management activities are subject to existing structures’ the constraints, then shapes the dimensions and mechanisms of the informal organization and builds corporate social capital. Through this paper, I try to provide a deep understanding of social capital and more effective guidelines for enterprise management and organizational structure research.
